  • Description: Objective: We developed and tested a model linking developmental experiences to leadership effectiveness, promotability, and job performance through 2 mediating processes based on social cognitive and social capital theories. We hypothesized that a manager’s exposure to 3 types of developmental experiences (formal development programs (FDP), developmental job challenges (DJC), and developmental supervision (DS)) would positively relate to the supervisor’s assessment of the manager’s leadership effectiveness in the current job role (LER) and promotability (PR) within the organization, leading to job performance (JP). These effects are mediated through the manager’s leadership self-efficacy (LSE) and the size and quality of the manager’s mentor network (MN). We also explored the moderation effect of motivation to lead and high potential participants in these relationships in a way that a high level of potential and motivation would strengthen the effect of these developmental experiences on their outcomes.Method: Qualitative research and deductive method has been used with the subsequent research tool of a close-ended questionnaire having 5 Point Likert-Scale, adapted to perform primary data collection and provide a statistical comprehension of the collected data through Smart PLS 3.Findings: DJC seems to have a significant but negative effect on MN. MN however has a positive effect on both LER and PR. LSE also seems to positively affect LER, but negatively affect PR. DJC also seems to directly and positively affect LER. However, DS and FDP seem to affect LSE, and MN positively. Moreover, DS also seems to directly and positively affect LER and PR. Both moderators i.e. HPP and MTL seem to have a significant and positive effect on MN. MTL also seems to be positively affecting LSE. The moderation framework suggested that HPP seems to negatively moderate the effect of DJC, on LSE, and MN, as well as the effect of DS on LSE. However, it seems to positively moderate the effect of FDP on MN. On the contrary, MTL seems to negatively moderate the effect of FDP on MN, and positively moderate the effect of DJC on LSEContribution: Our findings contribute to leadership knowledge by examining how both formal and informal developmental experiences relate to leadership effectiveness and promotability through social processes
